CHAPTER 1: INTRODUCTION
1.1 CONCEPT OF JOB SATISFACTION
The term job satisfaction has been conceptualized in many ways. Job satisfaction
focuses on all the feelings that an individual has about her job. It has been assumed by
organizational behaviour research that individuals who express high satisfaction in their jobs
are likely to be more productive, have higher involvement and are likely to resign less than
employees with less satisfaction.
Job satisfaction is simply how people feel about their jobs and different aspects of
their jobs. It is the extent to which people like (satisfaction) or dislike (dissatisfaction) their
jobs.
A bank is a financial institution which deals with deposits and advances and other
related services. It receives money from those who want to save in the form of deposits and it
lends money to those who need it. Finance is the life blood of trade, commerce and industry.
Now-a-days, banking sector acts as the backbone of modern business. Development of any
country mainly depends upon the banking system.
The Indian banking has finally worked up to the competitive dynamics of the new
Indian market and is addressing the relevant issues to take on the multifarious challenges of
globalization. Banks that employ IT solutions are perceived to be futuristic and proactive
players capable of meeting the multifarious requirements of the large customers base.
The Indian banking has come from a long way from being a sleepy business
institution to a highly proactive and dynamic entity. This transformation has been largely
brought about by the large dose of liberalization and economic reforms that allowed banks to

explore new business opportunities rather than generating revenues from conventional
streams (i.e. borrowing and lending).
1.2 What is a Bank?
A Bank is a financial organization which accepts deposits that can be withdrawn on

1.3 What is job satisfaction?

Did you ever think that during prehistoric times, when old Bonk the Caveman designed and
fashioned the very first wheel, that his boss (or his tribe leader) gave him a reward or praise?
Now, back in those days, a reward might be a new pelt or praise might be you would not get
hit with a club, but the basics of job satisfaction lies in the fact that we are rewarded for the
job we do.
There are many aspects to job satisfaction, depending on what each individual person feels is
important. In many ways, the word 'reward' alone can mean different things to different
people, and in this lesson, we are going to look at job satisfaction and its place in today's
business environment. Our goal is to understand job satisfaction, or how content someone is
with their job and the sense of accomplishment they get from doing.

Measures of Job Satisfaction

The following are measures of job satisfaction as outlined by Fields (2002):

Overall Job Satisfaction

Cammann, Fichman, Jenkins, and Klesh (1983) developed this measure as part of the
Michigan Organizational Assessment Questionnaire (OAQ). In this measure three items are
used to describe an employees subjective response to working in the specific job and
organization (Fields, 2002, p. 20).

Job Descriptive Index (JDI)

This was originally developed by Smith, Kendall, and Hulin (1969). There are 72 items on
this index which assess five facets of job satisfaction which includes: the work, pay,
promotions, supervision, and co-workers. Through the combination of ratings of satisfaction
with the faces, a composite measure of job satisfaction is determined. Roznowski (1989)
updated the JDI to include work atmosphere, job content and work technology. A shorter, 30item version, was developed by Gregson (1990) based on 6 items which included work, pay,
promotions, supervision and co-workers (Fields, 2002, p. 23).

Global Job Satisfaction

Warr, Cook, and Wall (1979) developed this measure which includes 15 items to determine
overall job satisfaction. Two subscales are used for extrinsic and intrinsic aspects of the job.
The extrinsic section has eight items and the intrinsic has seven items (Fields, 2002, p. 27).

Job Satisfaction Relative to Expectations

Bacharach, Bamberger, and Conley (1991) developed this measure. It assesses the degree of
agreement between the perceived quality of broad aspects of a job and employee
expectations (Fields, 2002, p. 6). It is most effective to determine how job stresses, role
conflicts, or role ambiguities can hinder an employee from meeting job expectations (Fields,
2002, p. 6).

Minnesota Satisfaction Questionnaire

The long form of this survey is made up of 100 questions based on 20 sub scales which
measure satisfaction with ability, utilization, achievement, activity, advancement, authority,
company policies and practices, compensation, co-workers, creativity, independence, moral
values, recognition, responsibility, security, social service, social status, supervision-human
relations, supervision-technical variety, and working conditions (Fields, 2002, p.7). There is
a short version of the MSQ which consists of 20 items. This can also be separated into two
subscales for intrinsic and extrinsic satisfaction.

Job in General Scale

This measure was developed by Ironson, Smith, Brannick, Gibson, and Paul (1989). It
consists of 18 items which describe global job satisfaction and can be used in conjunction
with the JDI, which assesses satisfaction with five job facets. This was developed to assess
global satisfaction independent from satisfaction with facets (Fields, 2002, p.9).

Job Satisfaction Survey

This was developed by Spector (1985) and contains 36 items based on nine job facets. The
job facets include pay, promotion, supervision, benefits, contingent rewards, operating
procedures, co-workers, nature of work and communication.

When it was initially

developed, it was specific to job satisfaction in human service, non-profit and public
organizations (Fields, 2002, p.14).

Job Satisfaction Index

Schriescheim and Tsue, (1980) developed this measure. It consists of six items that form and
index which determines overall job satisfaction. The items are the work, supervision, coworkers, pay, promotion opportunities, and the job in general (Fields, 2002, p. 16).
Job Diagnostic Survey
Hackman and Oldham (1974) developed this survey which measures both overall and
specific facets of job satisfaction. There are three dimensions of overall job satisfaction
which includes general satisfaction, internal work motivation, and growth satisfaction, which
are combined into a single measure. The facets which are measured on the survey include
security, compensation, co-workers, and supervision (Fields, 2002, p. 20).
Career Satisfaction
Greenhaus, Parasuraman, and Wormley (1990) developed this measure. This is a measure of
career success, as opposed to job satisfaction. It assesses general satisfaction with career
outcome, but also satisfaction with career progress (Fields, 2002, p. 29).

What are the important Factors Affecting Job Satisfaction?

An employee's overall satisfaction with his job is the result of a combination of

factors and financial compensation is only one of them. Management's role in enhancing
employees job satisfaction is to make sure the work environment is positive, morale is high
and employees have the resources they need to accomplish the tasks they have been assigned.
Working Conditions
Because employees spend so much time in their work environment each week, it's
important for companies to try to optimize working conditions. Such things as providing
spacious work areas rather than cramped ones, adequate lighting and comfortable work
stations contribute to favourable work conditions. Providing productivity tools such as
upgraded information technology to help employees accomplish tasks more efficiently
contributes to job satisfaction as well.

Opportunity for Advancement

Employees are more satisfied with their current job if they see a path available to
move up the ranks in the company and be given more responsibility and along with it higher
compensation. Many companies encourage employees to acquire more advanced skills that
will lead to the chance of promotion. Companies often pay the cost of tuition for employees
taking university courses, For Example. During an employee's annual performance review, a
supervisor should map out a path showing her what she needs to accomplish and what new
skills she needs to develop in order to be on a track to advancement within the organization.

Workload and Stress Level

Dealing with a workload that is far too heavy and deadlines that are impossible to
reach can cause job satisfaction to erode for even the most dedicated employee. Falling short
of deadlines results in conflict between employees and supervisors and raises the stress level
of the workplace. Many times, this environment is caused by ineffective management and
poor planning. The office operates in a crisis mode because supervisors don't allow enough
time for employees to perform their assigned tasks effectively or because staff levels are
inadequate.

Respect from Co-Workers

Employees seek to be treated with respect by those they work with. A Bank work
environment with rude or unpleasant co-workers is one that usually has lower job
satisfaction. In an August 2011 survey published by FoxBusiness.com, 50 percent of those
responding said they had personally experienced a great amount of workplace incivility. Fifty

percent also believe morale is poor where they work. Managers need to step in and mediate
conflicts before they escalate into more serious problems requiring disciplinary action.
Employees may need to be reminded what behaviours are considered inappropriate when
interacting with co-workers.

Relationship with Supervisors

Effective managers know their employees need recognition and praise for their efforts
and accomplishments. Employees also need to know their supervisor's door is always open
for them to discuss any concerns they have that are affecting their ability to do their jobs
effectively and impeding their satisfaction at the office.

Financial Rewards
Job satisfaction is impacted by an employee's views about the fairness of the company
wage scale as well as the current compensation she/he may be receiving. Companies need to
have a mechanism in place to evaluate employee performance and provide salary increases to
top performers. Opportunities to earn special incentives, such as bonuses, extra paid time off
or vacations, also bring excitement and higher job satisfaction to the workplace.

CHAPTER 2: REVIEW OF LITERATURE

P. SUBBA RAO in his book Personnel and Human Resource Management
published in 2010 and he has said that job satisfaction refers to the persons feeling of
satisfaction on the job, which acts as a motivation to work. It is not self-satisfaction,
happiness or self-contentment but satisfaction on the job.
The term relates to the total relationship between an individual and the employer for
which he is paid. Satisfaction does mean the simple feeling-state accompanying the
attainment of any goal; the end-state is feeling accompanying the attainment by an impulse of
its objective. Job dissatisfaction does mean absence of motivation at work. Research workers
differently described the factors contributing to job satisfaction and job dissatisfaction. It is
any combination psychological, physiological and environmental circumstances that cause
any person truthfully to say that I am satisfied with my job.
Job satisfaction is defined as the pleasurable emotional state resulting from the
appraisal of ones job as achieving or facilitating the achievement of ones job values. In
contrast, job dissatisfaction is defined as unpleasurable emotional state resulting from the
appraisal of ones job as frustrating or blocking the attainment of ones job values or as
entailing disvalues. However, both satisfaction and dissatisfaction were seen as a function
of the perceived relationship between what one perceives it as offering one entailing.

Masud Ibn Rahman, Hemanta Bahadur Gurung and Sampa Saha in their
research paper Where the Job Satisfaction of Bank Employees Lies: An Analysis of the
Satisfaction Factors in Dhaka City (Bangladesh) and they have concluded that:
The overall satisfaction of bank employees in Dhaka City is associated with different
factors of job satisfaction. Among those, payment, healthy relationship with colleagues,
sense of personal accomplishment, adequate information available to do job, ability to

implement new ideas are the most important ones for improving the level of job satisfaction
of bank employees in Dhaka City. If these job satisfaction factors are improved or addressed
positively, there will be positive overall satisfaction on bank employees. The relationships
between various factors of job satisfaction with the overall satisfaction show that the more
efforts and creative ideas of employees are blocked and the more individuals talents are
unutilized; the less positive overall satisfaction of employees is there. Managers in these
enterprises may not be able to resist the increasing changes like online computerization and
other changes due to globalization and technological advancement and other related pressures
like privatization in this banking sector but they can do more to manage the changes by
reducing negative factors like blocking individuals efforts, talents and creative ideas and by
increasing remuneration and recognition, and by improving Safety factors, Social factors,
Physiological factors, Self-Actualization factors and Inquisitiveness factors.

K. R. Sowmya and N. Panchanatham in their research paper Factors Influencing

Job Satisfaction of Banking Sector Employees in Chennai (India) and they have
concluded that:
Job Satisfaction is dependent on supervisor behaviour, co-worker behaviour, pay and
promotion, job and working condition and organisational aspects. In the case of job
satisfaction aspects the commercial banks perceived pay and promotion is an indispensable
factor to decide their satisfaction level. The employees have significant inclination towards
optimistic supervisory behaviour and pleasant organizational setup. The factor analysis
meticulously identified that the job suitability as well as the working condition and other
interpersonal relationship among the workers are able to ascertain their level of satisfaction
within the working domain. Employees must be cared for and counselled in order to increase
their satisfaction level in the organization based on the aspects identified as per above

analysis. Banks being the financial backbone of the country will be ruined only by such
meager percentage of less satisfied people. If less job satisfaction is not cared for then it
would automatically lead to job dissatisfaction and therefore it would lead to negligent
behaviour and turnover of employees.

N. Mallika and Dr. M. Ramesh in their research paper Job Satisfaction and
Contributing Variables among the Bank Employees in Cuddalore District (India) and
they have concluded that:
The majority of the employees perceived only low and medium job satisfaction. So
the organization must identify the factors, which lead to poor job satisfaction. And also take
action towards the job satisfaction. Because poor job satisfaction may result in less
productivity and it is injurious for the employees as well as for the organization. The
contributing variables also significantly contribute for the low perception of job satisfaction.
This study on job satisfaction among bank employees has brought to light the extent
to which the employees are satisfied with their job and their reaction towards factors related
to work and work-environment. Attempt has also been made to find the perception of
employees on the motivational factors. Some of the key areas where improvement was
needed were inferred from this study. An objectives analysis of the situation from the
organization side would certainly help in improving their situations, which in turn could
result in increased job satisfaction, better efficiency and higher productivity. It is observed
from the study on job satisfaction among bank employees in Cuddalore District, India.

CHAPTER 6: SUGGESTIONS
SBI-the main reason for job dissatisfaction is the salary structure of bank and
employee personal problem of employee so the bank has to provide some fringe benefits or
non-monetary benefits or conduct some seminars on how to reduce stress or maintain the
personal life.
Axis bank-the main reason for job dissatisfaction Superior-Subordinate Relationship
and personal problems of employee the axis bank has to increase the communication between
the employer and employee and conduct the seminars or conferences, the relationship
between employee and employer can be increase by management games, employee
participation in decisions process.
Nav jeevan Co-op bank-the salary structure of bank, recognition & rewards and
employee personal problem so the bank has to provide some fringe benefits or non-monetary
benefits or conduct some seminars on how to reduce stress or maintain the personal life. And
Nav jeevan coop bank has to give importance to the employees work and their work is
rewarded and they also get recognize in the bank.
So the bank has to improve the salary structure, working environment and employee
assistance policy in order to increase job satisfaction of the employees.

CHAPTER 7: CONCLUSION
As we all know, a satisfied employee is an asset for the organisation. The whole prestige
of an organization is attached with the working of the employees in a manner that how they
make their customer delighted. Due to many innovations in a banking system, work culture is
totally changed and there are some problems due to which employees feel uncomfortable to
work electronically. Hence, there is a need to solve these problems with effective
implementation of some practical strategies to make banking system more popular and
friendly among the employees. In this study various variables have been considered to
determine the level of job satisfaction among bank employees.
However, on comparing the combined mean of the banks, it has been concluded that all
the private sector banks have scored above average when compared to the public sector banks
and co-operate banks. It showed that private sector banks are using various management
techniques aggressively to enhance their base. If the job satisfaction factors are improved or
addressed positively, there will be positive overall satisfaction among the bank employees.
The relationship between various factors of job satisfaction with the overall satisfaction
shows that the more efforts and creative ideas of employees are blocked and the more
individuals talents are unutilized; the less positive overall satisfaction of employees is there
in co-operate banks.
